Because to EY its like the first "official promotion" from Associate to Senior Associate. Also, they have super high turnover for people who reach senior associate rank so the $4.2k is to try and retain people.

From my understanding, I don't think EY has AM position in audit but an S3 position instead. Either way it should be 5-6 years to Manager.

based on your exp/observation, do most people quit after reaching senior (i.e. 4.2k)? Or do they stay on longer to try to reach AM?

But if u f up somewhere, you will definitely exit the company already no? Or the company will lay you off. So only survivors who didnt f up somewhere will make it to AM. Right?
