Promotion is based on % to your current base salary. Not based on fresh grad.
The sad truth is fresh grad are overpaid. So seniors better tekan the freshie assign them all works. Fix bugs / work on outdated legacy software / non interesting project.

You forgot to mention one important benefit, pass all the saikang to freshie = can sleep well at night
